How to find a CNC machinist.

Operator, setter, and programmer are three jobs at three pay grades — and most shops advertise all of them as 'CNC Machinist'.

The most common failure in machining recruitment is an advert that asks for a CNC Machinist when the shop needs a programmer. The applications arrive, most of them from operators who load parts and press cycle start, and everyone concludes there is a skills shortage. There is a shortage, but this is not it.

The second failure is assuming machining skill is portable across equipment. It partly is — speeds, feeds, workholding, and print reading transfer completely. But controls and CAM packages do not, and moving from 3-axis to simultaneous 5-axis or Swiss-type work is a real step up rather than a short adjustment.

Where machinists actually are

Practical Machinist has been the trade's forum for two decades and remains genuinely active. Shop closures, layoffs, and dissatisfaction surface there well before affected machinists begin formally applying, which makes it an early-warning channel rather than a job board. The machining subreddits serve the same purpose for a younger cohort.

Community college machine tool technology programmes are the primary pipeline for new entrants in the US, graduating on a predictable annual cycle. Building a relationship with the programme is worth considerably more than searching for graduates once, since cohorts are small and locally placed almost immediately.

The highest-yield event is a shop closure. WARN notices in the US announce these in advance, and a closing machine shop releases setters and programmers who are already local and already trained on comparable controls. For the specialist end — 5-axis, Swiss, EDM — the pool is small enough that platform-specific searching plus the trade forums will surface most of the available candidates in a region.

Mistakes that cost the most time

  1. Advertising one title for three different jobs
